What makes your SME strong can sometimes also make it vulnerable

What if the biggest risk in the workplace isn't burnout... but no one speaks up anymore?

I see it happen often in small businesses. Everything moves quickly, everyone pitches in, and no one really asks, "Is this even feasible?" There's a lot of goodwill. A lot of go-getters. A lot of flexibility.

And it is precisely that—that power—that can quietly become a pitfall.

Because when everything happens ad hoc, and everyone tries to find their own way without clear agreements, the space for discussion diminishes and the risk of misunderstandings increases. First, some confusion. Then some frustration. And before you know it, people are exhausted.

Not angry. Not rebellious. Just... go.

Why well-intentioned chaos puts pressure on your team

Philosopher Hannah Arendt called it the banality of evil: people do what they're told without even thinking about it. Not out of unwillingness, but because there's no room to pause.

In SMEs you see this as:

no clear division of roles: “Everyone does what needs to be done.”

quick decisions without consultation: “We'll just sort it out.”

Employees who silently tune out: “Why should I say anything?”

You might recognize this: a team member who used to share ideas now only says "okay." This is how engagement gradually fades away. And that suddenly makes a warm culture very vulnerable.

What can you do now as a manager?

Here are three small actions with big impact:

1️⃣ Discuss well-being before it goes wrong. Organize a monthly well-being meeting. Not as a check-in, but as a check-in.

2️⃣ Ensure role clarity. Ask each team member where they see their responsibilities – and where they're unclear.

3️⃣ Establish a point of contact. Someone you can confidentially approach in case of stress or tension. Internally or externally.

It doesn't have to be a 30-page policy plan. It starts with listening.
